The firm goes through a number of communication processes by its employees. In the process, individuals express various opinions, but sometimes choose silence instead of voice. The silence of employees causes various problems such as failure to share information and distorted decision-making. However, it was not easy to identify the negative effects of silence and its costs. Recently, various studies have been conducted as the perception that silence is an intentional behavior against the negative phenomena experienced by employees within the organization has spread. Therefore, this study raises the need to examine the antecedent and consequent factors of employee silence. In addition, it will be possible to provide an effective organizational management plan by presenting various perspectives on employee silence and confirming its effectiveness. This study was conducted with 233 full-time employees working in five industries. Data collection was conducted three times, with a time difference of 4 weeks each. The analysis results are summarized as follows. First, organizational cynicism had a positive effect on employee silence. Second, employee silence increased counterproductive work behavior. Third, employee silence had a mediating effect on the relationship between organizational cynicism and counterproductive work behavior. Fourth, perceived organizational politics had moderating effect on the relationship between organizational cynicism and employee silence. Fifth, perceived organizational politics had a moderated mediation effect in the indirect effect relationship between organizational cynicism, employee silence, and counterproductive work behavior. These results are expected to provide effective organizational culture and HRM plans to CEO and managers.
