This study was conducted in parallel with literature research and empirical research in order to recognize the importance of bakery employees' working environment and to investigate the effects of job burnout, organizational commitment and turnover intention. Through the verification the results of the impact relationship, the necessity and efficient method of human resource management of bakery management. The study proceeded with data coding of 248 questionnaires and factor analysis and reliability analysis using the program of SPSS 21.0. Lastly, in order to achieve the purpose of this study, multiple regression analysis was performed between the factors of each variable, and the suggestions through the hypothesis verification results on working environment, job burnout, and organizational effectiveness are as follows. First, the work restraint environment among the work environment of bakery employees can be said to increase the work exhaustion of employees and seems to have a negative impact on employees who are producers. Second, in order to minimize job exhaustion, if managers and human resources managers encourage and praise employees for their efforts, bakery cooks' hopes toward the future through trying to improve human management with positive and honest conversations, then even the same job is carried out, job exhaustion will lead to a decrease and eventually result in higher organizational commitment and reduce turnover intentions so that desired goals of the company could be achieved. Third, the previous studies on the working environment in the dining area have been mainly focused on the study of employees of large franchise companies and hotels. The research was conducted on the employees of the small business bakery industry, which has practical implications.
