The purpose of this study is to examine whether hotel employees` perception of job insecurity has a negative impact on their organizational commitment. It also investigates the degree of perception of job insecurity brings any differences in the causal relationship between wage justice and employees` organizational commitment, and the one between their satisfaction with the wage system and organizational commitment. The data were collected through a survey to the employees of five hotels in Seoul. 217 respondents participated in the study. Multiple regression analysis was carried out to examine the causality between independent variables such as job insecurity, wage justice, employees` satisfaction with the career development system and dependent variable, organizational commitment. The results show that hotel employees` organizational commitment is influenced by job insecurity, distributive justice, procedural justice, and satisfaction with career development system. In addition, hierarchical regression analyses are done to test research questions regarding the moderating effects of job insecurity. The analyses reveal that job insecurity moderates the causality between procedural justice and organizational commitment, and the one between employees` satisfaction with the career development system and organizational commitment. This study implies the top managers of Korean hotels should find ways to lessen employees` perception of job insecurity as well as to better manage the wage system they currently hold.
