Employees’ job burnout brings a lowering of service quality in the shape of incorrect judgment in business, loss of compassion, and careless dealing with customer caused by emotional exhaustion, impersonalization, decline of personal feeling of accomplishment as well as physical and spiritual symptoms. After all, this leads to negative impact on not only organizational performance but also job satisfaction.
The purpose of his study is to investigate the effects of the employees’ job stressors and emotional labor on job burnout and eventually job satisfaction, examine whether job burnout is playing the role of mediating variable between the two independent variables(job stressors and emotional labor) and job satisfaction, and examine whether social support is playing the role of moderating variable in the relationship between the two independent variables(job stressors and emotional labor) and job burnout.
For this study, data were collected from 238 Chinese employees of service companies in China and analyzed with hierarchical regression techniques. The theoretical and practical implications of the findings were discussed.

본 연구는 중국 서비스산업 종사자 283명을 대상으로 독립변수로서의 직무스트레스 요인(역할갈등, 역할모호성, 역할과부하)과 감정노동(표면행위, 심층행위)이 매개변수로서의 직무소진(감정고갈, 비인격화, 성취감 저하)을 통해서 직무만족에 영향을 미치고, 나아가 사회적 지원(상시지원, 동료지원)이 독립변수와 매개변수의 관계를 조절하는 효과를 검증하였다. 연구결과는 다음과 같다. 첫째, 직무스트레스 요인과 직무소진의 관계에서 역할갈등과 역할모호성 모두 감정고갈과 비인격화에 유의한 영향을 미쳤다. 그러나 역할갈등과 역할과부하는 성취감 저하에 유의한 영향을 미치지 못했으며, 역할모호성만성취감 저하에 유의한 영향을 미치는 것으로 밝혀졌다. 감정노동과 직무소진의 관계에서 표면행위와 심층행위 모두 비인격화와 성취감 저하에 유의한 영향을 미치는 것으로 나타났다. 그러나 심층행위는 감정고갈에 유의한 영향을 미치지 못하는 것으로 나타났으며, 표면행위만 감정고갈에 유의한 영향을 미치는 것으로 나타났다. 또한 직무소진과 직무만족의 관계에서는 감정고갈, 비인격화와 성취감 저하의 3개 요인들은 모두 유의한 영향을 미치는 것으로 나타났다. 그리고 직무소진의 매개역할과 관련해서는 역할갈등과 역할모호성, 그리고 표면행위는 직무소진을 매개로 직무만족에 영향을 미치지만 역할과부하와 직무만족과의 관계에서 직무소진의 매개역할은 검증되지 않았다. 또한 성취감 저하가 심층행위와 직무만족의 관계를 완전 매개한 결과가 나타났지만 감정고갈, 그리고 비인격화와 직무만족의 관계에서는 매개효과가 나타나지 않았다. 마지막으로 사회적 지원의 두 유형인 상사지원과 동료지원이 직무스트레스 요인과 직무소진 간, 그리고 감정노동과 직무소진간의 일부 관계에서만 조절역할을 수행하고 있는 것으로 나타났다.
