This purpose of this study was to identify the mediating role of emotion regulation ability (ERA) and the moderated mediating role in relation to the effect of customer & coworker incivility, emotional exhaustion, and counterproductive work behavior (CWB) in the hotel industry. Data was distributed to hotel employees through self-administered questionnaires, and a total of 409 usable responses were used for the analysis. Results are as followed. First, the negative relationship between customer & coworker incivility and CWB were mediated by emotional exhaustion. Second, hotel employees’ ERA played a significant moderating role of the relationship between coworker incivility and emotional exhaustion. However, ERA did not significantly moderate the relationship between coworker incivility and emotional exhaustion. Third, as a result of analyzing the moderated mediating role, hotel employees’ ERA moderated the mediating role of ‘coworker→emotional exhaustion→CWB’. On the other hand, ERA did not have a significantly effect on the mediating role of ‘customer→emotional exhaustion→CWB’. Based on these findings, the analysis results of this study contribute to improving customer service for hotel company by reducing CWB for customers by hotel employees, and theoretical and practical implications were suggested as well.
