The purpose of this study is to investigate the relationship between hotel manpower management, employee"s working environment and job commitment based on previous studies and to analyze the significance of human resource management through implications of these factors, I would like to suggest an improvement plan. The sample selection was randomly selected from six 5star hotels in Seoul. Data collection was conducted with 240 copies of questionnaires distributed from June 1, 2018 to 222 final copies. The results of this study are as follows: First, hotel human resource management and satisfaction with work environment, that is the relationship with employees" peers, salary and welfare, Second, the relationship between HRM and job involvement, relationship with employee peers, salary and welfare, relationship with supervisor, and company education were found to affect job commitment. Third, satisfaction of work environment of hotel employees affects job commitment. Therefore, the positive perceptions of communication among employees, feelings of work compensation, and cooperation between supervisors and employees in the workplace of hotel employees have a positive effect on the work environment. This suggests that hotel personnel management in the workplace is correlated with employee satisfaction and organizational commitment. The implication is that hotel human resources management, satisfaction of employees" work environment and job commitment are directly related to hotel management goals.
본 연구의 목적은 선행연구를 바탕으로 호텔 인적자원관리와 직원의 근무환경, 직무몰입과의 관계를 알아보고, 요인 간의 실증 분석을 통하여 인적자원관리의 중요성과 시사점 및 직무에 몰입할 수 있는 실무적인 개선안을 제시하고자 한다. 표본선정은 서울지역 5성급 호텔 6곳을 무작위 선정하였으며, 자료수집은 2018년 6월 1일부터 1개월 동안 설문지 240부를 배포하여 이 중 222부를 최종 분석하였다. 분석결과 첫째, 호텔 인적자원관리와 근무환경 만족, 즉 직원 동료와의 관계, 급여와 복지, 상사와의 관계는 근무환경 만족에 영향을 미치는 것으로 나타났다. 둘째, 인적자원관리와 직무몰입, 즉 직원 동료와의 관계, 급여와 복지, 상사와의 관계, 사내교육이 직무몰입에 영향을 미치는 것으로 나타났다. 셋째, 호텔직원의 근무환경 만족은 직무몰입에 영향을 미치는 것으로 나타났다. 따라서 호텔 직원의 직장 내에서 느끼는 직원들 간의 의사소통, 근로한 만큼의 보상금, 상사와 직원 간의 업무협조에 대한 긍정적인 인식은 근무환경에 긍정적인 영향을 미치는 것으로 나타났다. 이는 근무 중에 느끼는 호텔 인적자원관리는 직원의 근무환경에 대한 만족, 조직몰입에 상관관계가 있다고 할 수 있다. 시사점으로는 호텔 인적자원 관리, 직원의 근무환경 만족, 직무몰입이 호텔기업의 경영목표와도 직접적인 관계가 있음을 나타내고 있다.
