The purpose of this study was to investigate how supervisors‘ supervision and support behaviors influence ministry satisfaction of volunteers who serve for Sunday school. The subjects of this study were 52 Sunday school volunteers from a mid-sized church in southern California. In order to examine volunteer's ministry satisfaction, this study used 14 items selected from the Wilson's Ministry Satisfaction Inventory. Besides, three open-ended questions were also included to examine volunteers' ministry satisfaction.
The difference of ministry satisfaction was compared in the variables of age, gender, ethnicity, duration of service, and the department they serve. The analyses demonstrated that statistically significant differences were found in age, duration and department variables. Older volunteers (over 40 years old) were more satisfied with their ministry in the authority issues, personal encouragement, recognition, guidance, fairness, sensitivity and assistance, as well as overall satisfaction. Those who volunteered longer than 3 years were more satisfied with the recognition they received for their ideas. And those who served for the upper grade department were more satisfied in the overall satisfaction, personal encouragement, cooperation and support, recognition, sensitivity, consistence, and assistance. The results of open-ended questions indicated the importance of good communication and organization in relation to the supervision behavior. In addition, various support behaviors and attitude including appreciation, encouragement, personal care and understanding were also reported.
From this study, several suggestions to improve ministry satisfaction of volunteers were made. First, supervisors should recognize and appreciate volunteers' service and efforts since recognition and appreciation are major motivators that give ministry satisfaction to volunteers. Second, supervisors should be ready to assist young and less experienced volunteers since they need specific on-the-job assistance. Finally, supervisors should be willing to delegate the responsibilities and authority to older and more experienced volunteers.
