본 연구는 피부미용실 종사자의 한국형아유르베다 심리유형이 조직 성과에 어떠한 영향을 나타내는지 상호인과관계를 검증하고 한국형아유르베다 심리유형과 조직성과의 관계에서 진정성리더십 매개효과를 분석하여 학문적으로 유용한 결과를 도출하고 시사점을 제안하는데 목적이 있다.
서울, 경기 피부미용실에서 근무 중인 피부미용실 종사자 430명을 대상으로 2018년 9월 15일부터 2018년 10월 15일까지, 2019년 3월 7일부터 2019년 3월 27일까지 2차에 걸쳐 설문조사를 실시하였으며, 분석결과를 요약하면 다음과 같다.
첫째, 피부미용실 종사자의 한국형아유르베다 기본심리유형의 피타형(P)은 조직몰입의 하위요인별 정서적 몰입, 계속적 몰입, 규범적 몰입과 직무만족에 통계적으로 유의미한 긍정적인 상관관계가 있는 것으로 나타났다.
둘째, 피부미용실 종사자의 한국형아유르베다 기본심리유형의 하위요인별 피타형(P)은 진정성리더십과 통계적으로 유의미한 긍정적인 상관관계가 있는 것으로 나타났다.
셋째, 피부미용실 종사자의 진정성리더십은 조직몰입과 직무만족에 통계적으로 유의미한 긍정적인 상관관계가 있는 것으로 나타났다.
넷째, 피부미용실 종사자의 한국형아유르베다 기본심리유형의 피타형(P)은 조직성과의 하위요인별 조직몰입과 직무만족에 미치는 영향이 있어 매개변수인 진정성리더십에 유의미한 긍정적인 영향을 미치는 것으로 나타나 매개조건을 충족하는 것으로 나타났고, 2단계 매개조건 분석결과 한국형아유르베다 기본심리유형의 피타형(P)은 종속변수인 조직성과 하위요인별 조직몰입, 직무만족에 통계적으로 유의미한 긍정적인 영향을 미치는 것으로 나타났으며, 3단계 매개조건 분석결과 진정성리더십은 한국형아유르베다 기본심리유형 하위요인별 피타형(P)과 조직몰입, 직무만족의 관계에서 부분 매개조건을 충족하고 있는 것으로 나타났다.
피부미용실 종사자들은 고객에게 서비스를 제공하는 역할을 하고 있지만, 피부미용실 조직의 입장에서는 내부고객이기도 하다. 내부고객인 피부미용실 종사자들의 성향이나 특성 및 태도는 고객서비스와 조직의 성과에 지대한 영향을 미친다고 할 수 있다. 이에 본 연구에서는 한국형아유르베다 심리유형 검사를 통한 피부미용실 종사자의 심리유형 파악과 성향에 적합한 업무부여를 하는 것이 우선이라고 본다. 성향에 맞는 일을 하게 되면 열의를 가지고 몰입할 수 있어 업무 대체 능력도 유연해지고 긍정적인 업무수행 결과도 나타나게 될 것으로 기대된다. 나아가서는 업무에 대한 자부심과 보람을 느끼게 되어 조직몰입과 직무만족 또한 높아져 피부미용실이나 뷰티산업에서 가장 시급한 문제점이기도 한 이직률 감소에도 크게 기여할 수 있을 것으로 사료된다.
