헤어미용종사자의 성취목표지향성과 감성지능이 직무성과에
미치는 영향

헤어미용종사자의 성취목표지향성과 감성지능이 직무성과에 어떠한 영
향을 미치는지 실증적으로 규명해 봄으로써 살롱의 경영성과를 높여줄 수
있는 인적자원관리의 기반자료를 제시하는 데 목적이 있다.
이에 서울·경기 지역의 헤어미용종사자를 대상으로 예비조사를 걸쳐 총
484부를 최종 분석 자료로 사용하였으며, SPSS 21.0 프로그램을 이용하
여 빈도분석, 요인분석, 신뢰도 분석, 다중 회귀분석을 실시하였다.
연구 결과를 정리하면 다음과 같다.
첫째, 조사대상자의 일반적 특성을 알아본 결과 전문대 재학·졸업의 학
력을 가진 30세 미만의 1년 이상에서 5년 미만의 미용경력을 지닌 미혼
여성 인턴의 비율이 높게 나타났으며, 15명 이상의 동료들과 함께 현 직
장에서 1년 미만으로 근무를 하고 있으며, 100만원 미만의 월 평균소득을
받는 비율이 가장 높게 나타났다.
둘째, 각 차원을 알아본 결과 성취목표지향성 차원은 학습목표, 업무회
피목표, 성취목표, 증명목표, 도전회피목표의 5가지 요인이 도출되었으며,
감성지능 차원은 자기감성조절, 감성인식, 감성 활용의 3가지 요인이 도출
되었다. 또한 직무성과 차원은 개인성과, 업무성과, 조직성과의 3가지 요
인이 도출되었다.
셋째, 성취목표지향성이 직무성과에 미치는 영향을 알아본 결과 전반적
으로 유의한 영향을 미치는 것으로 나타났다.

넷째, 감성지능이 직무성과에 미치는 영향을 알아본 결과 감성지능차원
이 높을수록 직무성과차원이 높게 나타나 감성지능이 직무성과에 전반적
으로 유의한 정(+)의 영향을 미치는 것으로 나타났다.
결과를 통한 결론 및 제언은 다음과 같다.
성향에 따라 성취에 대한 접근방식이 달라지므로 헤어미용종사자의 성
취목표지향성에 관한 조직차원에서의 보다 섬세한 이해와 지원이 필요할
것으로 사료된다.
또한 다른 서비스업 분야에 비해 아직까지 헤어미용종사자들을 대상으
로 한 성취목표지향성 및 감성지능요인을 개발하기 위한 프로그램 개발은
미비한 실정이기 때문에 이에 관련한 프로그램 개발 필요를 시사하고 있
어야 할 것으로 사료된다.
본 연구의 후속 연구를 위한 제안은 다음과 같다.
첫째, 본 연구의 연구대상자들을 서울·경기 지역의 헤어미용종사자로
연구의 범위를 한정하였기 때문에 추후 연구에서는 다양한 지역을 포함하
고 직급별로 세분화하여 표본의 일반화를 도출 해 낼 수 있는 연구가 이
루어져야 할 것이다.
둘째, 헤어미용종사자들에게 적용할 수 있는 프로그램 방안의 구체적
제시와 프로그램 적용 결과에 관한 연구를 진행함으로 보다 실증적 결과
를 도출해 낼 수 있는 연구가 이루어져야 할 것이다.
본 연구가 안고 있는 한계점을 보완하는 후속연구가 진행된다면 헤어살
롱의 경영성과 창출을 위한 인적자원관리 전략의 수립 시 더욱 명확한 방
향을 제시 할 수 있을 것으로 사료된다.
