This paper aims at explaining the mechanism that sustains gender discrimination and inequality by highlighting the process in which the male-dominated character of the industry intersects with its masculine culture and practices. For this, it analyzes the mechanism of gender discrimination based on in-depth interviews with form carpenters. The findings indicate that the male domination derives from the recruitment, staffing, training, promotion and compensation processes, where opportunities and resources are monopolized by men. The process of opportunity hoarding is based on gender stereotypes that undervalue women’s capabilities and attribute lower position to women by matching the gender norm to the workplace hierarchies and status. Such categorical gender discrimination heightens the entry barriers of the skilled trades to women. It also limits the skill training and career advancement and confines women’s jobs in to low-skilled, low paid works. This study also demonstrates that the informal character of the building trades industry exacerbates women’s exclusion. The lack of formal process and criteria of recruitment, staffing, training, promotion and compensation increases the gender bias and hence the gender discriminatory practices at workplace. The finding of this study contributes to the relational inequality theory by explaining the mechanism of gender discrimination at work at the construction sites.
