The purpose of this paper is to investigate the structural relationships among emotional labor, job stress, and turnover intention of Mongolian tour guides. An empirical study was conducted with total of 189 questionnaires from tour guides. As a result of exploratory factor analysis on major variables, emotional labor was delineated as surface acting and deep acting emotional labor. Job stress and turnover intention were derived as one factor respectively. The level of surface acting emotional labor was moderate, while that of deep acting emotional level was relatively high. On the other hand, the level of turnover intention and job stress is relatively low. Therefore, it can be seen that Mongolian tour guides are generally not very stressed and have little turnover intention. The structural model analysis showed that surface acting was positively associated with job stress and turnover intention while deep acting does not have a significant impact on job stress and turnover intention. In addition, job stress had a positive effect on turnover intention.
