본 연구의 목적은 조직문화와 직무만족도가 보육교사의 직무몰입에 미치는 영향력을 살펴보고, 보육교사의 역할과 직무수행에 있어 효율성을 향상하고, 직무몰입을 증진할 방안들을 모색하는데 기초자료를 제공하고자 한다. 자료수집은 부산시와 울산시에 소재하는 어린이집에서 2022년 6월 13일부터 7월 3일까지 약 3주간 실시하였다. 자료 분석은 빈도분석, 기술통계분석, Pearson의 적률 상관 분석, 단계적 회귀분석을 실시하였다. 연구 결과는 다음과 같다. 첫째, 보육교사가 인식하는 조직문화, 직무만족도, 직무몰입의 경향성은 조직문화에서 혁신적, 집단적, 위계적, 합리적 문화 순으로 나타났다. 직무만족도에서는 동료 교사와의 관계, 학부모와의 관계, 원장의 운영방식과 태도, 보육환경과 복지, 보육업무, 사회적 인식과 처우 순으로 나타났으며, 직무몰입에서는 직무 책임감, 직무 애착 순으로 나타났다. 둘째, 조직문화와 직무만족도는 직무몰입에 정적 상관이 있으며, 조직문화와 직무만족도 수준이 높을수록 직무 애착과 직무 책임감이 높게 나타났다. 셋째, 조직문화는 보육교사의 직무몰입 증가에 긍정적인 영향을 미치고, 혁신적 문화와 집단적 문화가 직무 애착과 직무 책임감 증가에 긍정적인 영향을 미치는 것으로 나타났다. 넷째, 직무만족도가 보육교사의 직무몰입 증가에 긍정적인 영향을 미치는 것으로 나타났다.
The purpose of this study is to examine the influence of the organizational culture and level of job satisfaction on job engagement as experienced by child care teachers; and to provide basic data with which to find ways to improve productivity and promote job engagement in the work and role of child care teachers. Data collection was conducted for approximately three weeks from June 13 to July 3 of; 2022, involving 221 child care teachers located in Busan and Ulsan City in Korea. For the data analysis, frequency analysis, descriptive statistical analysis, Pearson"s right rate correlation analysis, and stepwise regression analysis were utilized. The results of the study are as follows. First, the tendency of the organizational culture, level of job satisfaction, and job engagement as perceived by child care teachers was found to be in the order of an innovative culture, a collective culture, a hierarchical culture, and a rational culture in terms of the organizational culture. For job satisfaction, the relationship with fellow teachers, the relationship with parents, the manager"s management style and attitude, the childcare environment and welfare, childcare work, and social perception and treatment were influential, in that order, as were job commitment, job responsibility and job attachment, in that order. Second, organizational culture and job satisfaction are statically correlated with job commitment, and the higher the organizational culture and job satisfaction levels, the higher the levels of job attachment and job responsibility. Third, the organizational culture has a positive effect on increased job engagement by child care teachers, and an innovative culture and collective culture have a positive effect on job attachment and increased job responsibilities. Fourth, job satisfaction was found to have a positive effect on increases the job engagement levels of child care teachers.
