This study tries to get over the category that confines research in the change of individual behaviors or attitude by the state of awareness and focuses on the interpersonal relations of the employees in a hotel. This study was conducted under the assumption that the behavior of rate can be varied by relational commitment for the benefit of relational commitment even when he is under unfair treatment or evacuation. In this respect, this study aims to examine the impact of organizational fairness of hotel on the intention of occupational change and to develop a model to explain the buffering effect of relational commitment. First, the test of the relationship between organizational fairness and the intention of occupation change shows that both distributional fairness and procedural fairness, which are the sub-factors of organizational fairness, have a positive impact upon the intention. Second, the analysis of the buffer effect of relational commitment shows that only economic commitment through procedural fairness turns out having statistically significant impact on the intention. In conclusion, a hotel should make more effort to secure organizational fairness. Furthermore, it should properly let employees know its systematic operation, management, procedure and result to increase organizational fairness.
