This study explores the relationships among transformational leadership, psychological empowerment, and three-component commitment. The result of the study shows that ‘individualized consideration’ factor and ‘intellectual stimulus’ factor of transformational leadership are significantly related to all types of empowerment. Although all sub-factors of transformational leadership exhibit significant relationships with affective commitment, only ‘intellectual stimulus’ plays a significant role in the formation of continuance commitment as well as normative commitment. The ‘self-determination’ factor and ‘competence’ factor of empowerment are significantly related with all three-components of organizational commitment. However, ‘impact’ factor is not related with these three components at all. It is also revealed that all sub-factors of empowerment exhibit complete or partial mediation effect in the relationships between each dimension of transformational leadership and each of the three components of organizational commitment. Implications and future research directions are also discussed.

본 논문은 변혁적 리더십이 구성원의 조직몰입과 심리적 임파워먼트에 어떠한 영향을 미치는가를 다차원적으로 살펴보고, 이들 변혁적 리더십과 조직몰입간의 인과관계 속에서 과연 심리적 임파워먼트가 매개적 효과를 갖는지를 실증적으로 분석하는데 주된 목적을 두었다. 만약 임파워먼트의 매개효과를 확인할 수 있다면 구성원들의 조직몰입을 높이기 위한 의미있는 관리적 시사점을 찾을 수 있기 때문이다. 설문은 보험회사와 제조업체에 근무하는 700명의 직원들을 대상으로 배포되었으며, 최종 619부를 분석에 사용하였다.
분석결과를 보면 첫째, 변혁적 리더십의 하위요인 중 개별적 배려와 지적자극은 임파워먼트의 모든 하위요인들에 대해 유의한 영향력을 갖는 것으로 나타났다. 둘째, 변혁적 리더십의 하위요인인 카리스마, 개별적 배려, 지적자극 모두가 감정적 몰입에 대해 유의한 영향변수이면서, 설명력도 가장 높았다. 그러나 계산적, 규범적 몰입에 대해서는 지적자극만이 유의한 영향변수로 나타났다. 셋째, 임파워먼트의 하위요인 가운데 자기결정력, 역할수행능력 요인은 조직몰입의 모든 하위유형(요인)에 대해 유의한 영향력을 보였으나, 영향력 요인은 조직몰입의 모든 하위유형에 대해 전혀 유의한 설명력을 갖지 못했다. 끝으로, 변혁적 리더십과 조직몰입 사이의 인과관계에 있어 임파워먼트의 매개역할에 대한 검증결과에서는 변혁적 리더십의 하위요인(카리스마, 개별적 배려, 지적자극)과 조직몰입간의 관계에서 모든 임파워먼트 유형이 부분매개 또는 완전매개 효과를 가지는 것으로 나타났다. 끝으로, 본 연구결과의 시사점과 연구의 한계가 제시되었다.
