본 연구에서는 중학교 축구팀을 대상으로 팀 응집력 향상을 위한 필요 요소를 탐색하고 그 결과를 반영한 팀 빌딩 프로그램을 개발하고자 하였다. 이를 위한 연구 과정에서 선행연구와 관련문헌을 고찰하고 중학교 축구팀에 제시된 팀 응집력을 기반으로 개방형 질문지를 통해 그들의 관점에서 응답한 내용을 토대로 도출하였다. 팀 빌딩 프로그램과 중학교 선수들의 특성에 관한 선행연구를 고찰하였다. 요구분석, 전문가 의견 결과를 바탕으로 김창대 등(2011)의 프로그램 개발모형을 참고하여 목표 수립, 프로그램 구성, 예비연구, 최종프로그램 실시 절차에 따라 20회기(45분)로 구성하여 개발하였다. 개발된 팀 빌딩 프로그램은 중학교 축구선수의 특성을 고려하여 적합한 기법을 추출하였으며 회기별 프로그램 목표 설정과 활동내용을 새롭게 선정하였다. 이에 B시 소재 중학교 축구선수 37명과 지도자 2명을 대상으로 13주간에 걸쳐 프로그램을 실시하고 팀 응집력, 팀 커뮤니케이션, 지도자-선수 상호작용에 미치는 효과를 양적분석과 질적분석으로 검증 하였다.
팀 빌딩 프로그램의 효과에 관한 결과는 다음과 같다. 첫째, 팀 빌딩 프로그램이 팀 응집력에 미치는 결과는 개인-사회 응집력을 제외한 모든 하위요인에서 유의하게 향상되었다. 둘째, 팀 빌딩 프로그램이 팀 커뮤니케이션 수준에 미치는 결과는팀 커뮤니케이션의 수용, 특수성이 유의하게 향상되었다. 셋째, 팀 빌딩 프로그램의 효과를 확인하기 위하여 지도자-선수 상호작용 수준을 측정한 결과, 대화, 격려, 노하우 요인에서 유의하게 향상되었다.
이러한 결과는 활동 소감문, 만족도 조사, 관찰 자료 등을 고려하였을 때, 첫째, 개인-사회응집력 요소에서 유의한 차이가 나타나지 않았으나 팀 목표설정, 팀 규칙 설정, 징검다리 놓기, 역할 명료화하기 등의 다양한 활동 경험들이 팀원 간의 친밀감이 이전보다 높아지고 팀 응집력 향상에 기여하였다. 둘째, 팀 원 소개하기, 칭찬 릴레이, 팀 언어점검, 벽 허물기, 징검다리 놓기, 훈련 프로그램 공유하기, 루틴 만들기 등의 다양한 활동 경험들이 팀 원들을 이해하고 소통하는 계기가 되어 팀 커뮤니케이션 향상에 기여하였다. 셋째, 팀 빌딩 프로그램의 다양한 활동 경험을 통해 지도자와 선수 간의 의사소통을 촉진한 계기가 되어 지도자-선수 상호작용 향상에 기여하였다.
따라서 연구결과를 토대로 팀 빌딩 프로그램 개발, 적용 및 효과에 대한 다양한 논의와 제언이 제시되었다.
