10년 전부터 부분적으로 시행되어 온 기업의 재택근무 제도가 특히 2020년부터 전 세계적으로 퍼진 코로나 19 팬데믹 사태를 계기로, 전통적인 대면 중심의 사무실 근무에서 비대면 중심의 재택근무 형태가 중요한 근무환경의 대안으로 자리 잡기 시작하였다. 현재 전 세계적으로 주목받고 있는 재택근무(telecommuting)는 정보통신과 IT 인프라 환경을 바탕으로 유비쿼터스(ubiquitous) 환경을 조성, 언제 어디서나 접속 가능한 정보통신 환경을 구축하여 시간과 장소의 제약 없이 근무가 가능한 스마트워크(smart work) 근무형태로, 우리나라는 2010년경 여성들의 육아 문제, 근무환경 등 사회문화적 문제 해결과 근로자 생산성 향상을 위해 IT 기술을 활용한 재택근무의 활성화 정책을 시행하였다. 그러나 전통적인 대면 근무형태를 선호하는 기업문화와 재택근무에 대한 경영진들의 직무 생산성 의구심 등 부정적인 인식 때문에 재택근무 도입에 매우 소극적으로 대응하였다. 최근 주40시간 근로시간제 도입과 워라밸(work-life balance)을 선호하는 문화가 사회 전체적으로 확산되기 시작하면서 기업 역시 재택근무로 인한 직무생산성과 조직성과에 대하여 다시 심각하게 검토하기 시작하였으며, 특히 2020년 전 세계적인 코로나 19로 인한 팬테믹 사태를 계기로 원하든 원하지 않든 재택근무를 실시해야 되는 상황에 직면하게 되었다.
지금까지의 재택근무 관련 연구는 스마트워크 등 정보통신분야를 중심으로 한 정책연구가 대부분이었고, 재택근무로 인한 기업들이 파악하기 원하는 가시적인 직무 생산성이나 조직성과를 확인하는 사례나 연구가 부족하다는 측면에서 본 연구와 같은 재택근무 연구 필요성이 대두된다. 따라서 본 연구의 목적은 재택근무가 종업원들의 직무창의성이나 직무만족을 통해 직무성과에 어떠한 영향을 미치는지를 규명하고자 한다. 또한 재택근무 특성과 직무 창의성이나 직무만족 간의 관계에서 자기효능감의 조절역할에 대해서 실증분석을 하고자 한다.
이를 위해 재택근무를 경험한 회사원 370명을 대상으로 웹 온라인 설문조사를 실시하여 351부가 최종자료로 사용되었다. 수집된 자료는 코딩절차를 거쳐 데이터를 확보한 후 SPSS와 AMOS 통계프로그램을 이용하여 표본의 빈도분석, 탐색적 및 확인적 요인분석과 신뢰성 분석, 상관관계 분석을 수행한 후 가설검증을 위해 구조방정식 모형분석을 실시하였다.
분석결과, 재택근무 특성(소통협업, 직무생산성, 워라밸) 인식이 직무창의성과 직무만족 모두에게 유의한 정(+)의 영향을 미치는 것으로 나타났으며, 특히 재택근무의 워라밸, 소통협업, 직무생산성 순으로 직무창의성과 직무만족을 예측하는데 있어서 영향을 미치는 것으로 나타났다. 둘째, 직무창의성과 직무만족 역시 직무성과에 긍정적인 영향을 미치는 것으로 나타났다. 셋째, 자기효능감은 재택근무의 소통협업, 직무생산성, 워라밸 특성과 직무창의성이나 직무만족 사이에 소통협업과 직무생산성은 유의한 조절효과를 보이는 것으로 나타나, 자기효능감은 재택근무 특성과 직무창의성이나 직무만족 간에 핵심 조절변수임을 시사해준다.
따라서 본 연구에서 재택근무 특성, 직무창의성, 직무만족 및 직무성과 사이의 관계에 대한 영향관계를 검증한 점이 관련 선행연구와의 차이점을 보이고 있으며, 관련 이론과 관련된 선행연구를 바탕으로 본 연구의 연구모형을 제시하고 검증함으로써 재택근무 관련 연구에 대한 논리적 근거를 보다 명확하게 제시하였다는 점 역시 학술적 중요성이 있다고 간주된다. 이에 더하여, 본 연구의 분석결과를 토대로, post-코로나 시대에 향후 재택근무를 도입하고 운영하고자 하는 기업이나 기관의 경영자와 정책입안자들에게 재택근무에 관한 유용성 평가지표를 제공해줄 것으로 기대된다.
