목적: 본 연구의 목적은 수술실 간호사의 직무스트레스, 회복탄력성, 전문직 정체성 및 소진의 정도 및 이들 변수간의 관계를 파악하고, 소진에 미치는 영향요인을 확인하여 수술실간호사의 소진을 예방할 수 있는 방안을 모색하기 위한 기초자료를 제공하고자 시도하였다.

방법: B광역시 소재 300병상 이상 7개 종합병원에서 연구 목적을 이해하고 참여에 동의한 수술실 근무 간호사 110명을 대상으로 자료를 수집하였으며, 총 109부의 자료가 분석되었다. 본 연구에서 수술실 간호사의 직무스트레스, 회복탄력성, 전문직 정체성과 소진에 대한 도구는 설문지를 사용하였고, 수집된 자료는 SPSS 22.0 프로그램을 이용하여 빈도와 백분율, 평균과 표준편차, t-검정과 일원배치 분산분석, 피어슨 상관계수, 다중회귀분석 등의 통계 기법을 이용하여 분석하였다.

결과: 수술실 간호사의 소진은 직무스트레스(r=.53, p<.001), 회복탄력성(r=-.59, p<.001), 전문직 정체성(r=-.47, p<.001)과 통계적으로 유의한 상관관계가 있었다. 직무스트레스는 회복탄력성(r=-.29, p=.002), 전문직 정체성(r=-.31, p<.001)과 통계적으로 유의한 상관관계가 있었으며, 회복탄력성은 전문직 정체성과(r=.61, p<.001)유의한 상관관계가 있었다. 소진에 영향을 미치는 요인은 회복탄력성(β=-.37, p<.001), 직무스트레스(β=.27, p<.001), 간호직 만족도의 불만족(β=.32, p<.001), 간호직 만족도의 보통(β=.19, p=.014)으로 나타났다. 회복탄력성, 직무스트레스, 간호직 만족도에 의한 설명력은 53.0% 이었다(F=31.80, p<.001, Adj-R2=.53).

결론: 이상의 결과를 종합해 볼 때 수술실 간호사의 직무스트레스와 회복탄력성이 소진에 중요한 영향요인임이 확인되었다. 직무 스트레스의 정도가 같더라도 효율적으로 대응하는 대처방식을 통해 소진을 감소할 수 있으므로 회복탄력성 증진을 위한 다양한 연구와 조직적 차원의 프로그램 개발이 필요할 것으로 생각된다.
