The Influence of Management by objectives and Job Commitment of Operating Room Nurses on Their Nursing Performance

This study aimed to examine the effect of management by objectives and job commitment of operating room (OR) nurses on their nursing performance. The findings provide preliminary data for managing effective nursing of operating room nurses, thus contributing to enhancing their job performance. The study was conducted on 226 OR nurses from tertiary healthcare institutions in Seoul. To conduct the research, collected data was analyzed using SPSS Statistics for Windows, Version 21.0. Statistical analysis methods included frequency, percentages, average and standard deviation, t-test, ANOVA, Scheffe test, Pearson’s correlation coefficients, and stepwise multiple regression analysis.
The summary of the findings are as follows: 1) For general characteristics, the majority of those sampled were women (195 persons, or 86.3%) and aged 30-39 (111 persons, or 49.1%). Those with a bachelor’s degree (191 persons, or 84.5%) and unmarried (131 persons, or 58%) were the largest groups. For shift pattern, 167 OR nurses (73.9%) worked in a three-shift system, and for the total number of working years and duration in their current position, 133 (58.8%) and 102 (45.1%) of the samples, respectively, chose 73 months or longer. 2) In terms of evaluation on management by objectives, job commitment, and nursing performance, the average of the concreteness of goals was 5.35±0.77 points, the measurability of goals was 4.49±0.91 points, feedback on goals was 4.63±0.78 points, job commitment was 3.16±0.43, and the nursing performance was 3.83±0.44 points. 3) The nursing performance of the samples showed statistically significant differences by age (F=10.584, p=.001), academic ability (F=4.631, p=.011), marital status (t=-2.815, p=.005), total number of working years (F=8.894, p=.001), and duration in current position (F=7.970, p=.001). 4) There were statistically significant correlations among the management by objectives, job commitment, and nursing performance of OR nurses. 5) The factors that affect the nursing performance of OR nurses included the concreteness of goals (β=.352, p=.001), job commitment (β=.460**, p=.001), and measurability of objectives (β=.460**, p=.001) in that order, and these variables explained 25.8% of the nursing performance.
The findings of the study suggest that it is essential to develop a strategy to further the influence of the concreteness and measurability of goals among other attributes, thereby enhancing the job performance of OR nurses. In addition, it is also needed to create a nursing environment that helps OR nurses enhance their job commitment.
