This study regards the process of organizational socialization as the developmental phenomenon of relationships with multiple developers. Accordingly, the study substantiated how developmental network characteristics affect the learning and attitude outcomes of organizational socialization from a network perspective. For this, an empirical analysis was conducted of early career workers as the targets of organizational socialization. In addition, a multilevel model was applied by stages in order to verify the validity of the relationships among developmental network characteristics, the learning outcomes, and the attitude outcomes of organizational socialization, as well as in order to analyze the effects of developmental network characteristics on the learning and attitude outcomes, and the mediating effects of the learning outcomes on the attitude outcomes. Especially applying multilevel model was attributable to the necessity of consideration for organizational factors to investigate the effect of developmental networks on organizational socialization. The summary of analysis outcomes is as follows. The size of network showed positive effects toward all of the attitude outcomes in the study, while the average tie strength had positive effects just on job satisfaction and organizational commitment except for intention to remain. In addition, these effects on the attitude outcomes were mediated partially by the learning outcomes, except that it was the perfect mediator of the relationship between the average tie strength and organizational commitment. Furthermore, the study confirmed that consideration for organizational factors are necessary and a few organizational factors should be allowed for, in order to analyze the effects of developmental networks on organizational socialization.
