The aviation industry tends to place greater emphasis on human resources compared to other industries owing to its special nature as a business based on producing and selling intangible goods. This study examined for airline employees how organizational commitment relate to job autonomy and job challenge, its antecedent variables, and analyzed the moderating effect of organizational cynicism in this relationship. The findings of this study were as follows. First, job autonomy and job challenge have a significant influence to organizational commitment and job challenge has been known as a more important cause to organizational commitment. Second, regarding the moderating effect of the organizational cynicism on the relation between job autonomy and organizational commitment, it has been known that organizational cynicism is effective independently. So first, enhancing job autonomy and job challenge is very effective method of increasing organizational commitment among airline employees. Second, another effective means of increasing employees' commitment to the organization is to prevent the diffusion of cynicism.
