This study aims to understand the relations between the core competencies and organizational performance byexamining in which ways the core competencies of hospital nurses affect organizational commitment andself-efficacy. Analyzing the survey data based on 459 questionnaires distributed to the hospital nurses of the C nationaluniversity hospital in the Jeonbuk Province, the study demonstrates that the core competencies of hospital nurseswere positively related with organizational commitment and self-efficacy. The analysis also shows that there aremoderating effects of job autonomy on the relationship between core competencies and self-efficacy, whereas themoderating effect of job autonomy on the relationship between core competencies and organizational commitment,including affective commitment, continuance commitment and normative commitment, was not proved. In addition, the study discusses what kind of core competencies of hospital nurses are needed in order toimprove organizational performance, and suggests that nurses as a professional group should have a greaterdiscretion to conduct their job more effectively.
